Where does healthy oversight end and micromanagement begin?

Gfesser: I've worked on both sides of transformation efforts - strategy and governance, and execution.

Micromanagement begins when individuals responsible for strategy and governance dictate the nuances of how execution should be carried out.

Healthy oversight means ensuring that a transformation effort is being kept on track with respect to the holistic end result that is being sought.

When I consider past transformation efforts, micromanagement that I've seen often begins when there is a breakdown in trust. However, I think it's important to recognize that trust needs to flow in both directions.

In other words, the individuals executing a given transformation can lose the trust of those responsible for strategy and governance, but mistrust can also take place in the opposite direction due to poorly communicated directives.

One often overlooked factor is the management style of each participant. When it comes to execution, for example, it's important that participants be adept at producing and entrepreneuring, whereas when it comes to strategy and governance, administering plays a greater role.

When management styles are not adequately assessed at the outset, mismanagement might result not just because of individual strengths, but because of mismatched communication styles that can lead to misinterpretation.
